I was sitting with an owner last year, sharp guy, built a $30 million company from nothing, and he was exhausted. Could not figure out why every time he stepped away for a week the wheels came off. His phone never stopped. His guys could not make a decision without him. He looked at me and said "I just cannot find good people."



I talked with 3 of his managers and I came to a quick conclusion, his people were fine. He was the bottleneck and he did not even know it.


When you continually jump in and solve a problem, your team learns to wait for you to solve the next one. Every time you redirect a PM mid decision, they stop making decisions. Every time you fix what a Super turns in, they stop trying to get it right the first time. This has nothing to do with competence, you trained them, slowly, over years, to be dependent on you. This goes for ALL levels of leadership NOT just owners!


And now you cannot leave for a week without your phone blowing up.


I have seen this exact company dozens of times and I will tell you what I tell every owner sitting across from me. This is completely fixable.


The guys on your team are not the problem, the structure around them is, and structure can be changed. When you build the right framework around your people, give them clear roles, clear decisions they own, and clear accountability, they stop calling you for everything and start running the business the way you always wanted them to.


That owner I mentioned is working 3 days a week now and his best month ever was last quarter.
