You've Had Decades To Fix This. So Why Do You Think This Year Is Different

Gerard Aliberti • July 25, 2026

The Challenge

There's words I hear constantly from owners running companies their parents or grandparents started. Something along the lines of, " This year feels different; this is finally the year we get it right. Or we need to change and finally do this ourselves. It sounds hopeful every time. It's also almost never true, and not because the owner lacks the will or intelligence. There's a pattern underneath those words that has nothing to do with effort or intention.

So here’s something you should consider. If a way of operating has survived multiple generations, wanting it to change is not the same thing as it actually changing. There's real psychology behind why.

The Impact

When a way of operating survives long enough, it stops being a business decision and becomes identity. Researchers who study family businesses call this identity-based habit formation, and it explains something staggering. Roughly seventy percent of family-owned companies never make it through the transition to the second generation, and only around ten to fifteen percent survive into the third. That collapse is almost never about the market, the economy, or even talent. It's the same operational patterns getting inherited instead of examined, generation after generation, until nobody in the building can remember a version of the company that worked differently.

Telling someone in that position to just fix it isn't advice. It's asking them to admit that decades of who they believed themselves to be was incomplete the entire time.

Each generation keeps breathing in the same exhaust, at some point it will suffocate you!

The Shift

The hardest obstacle in this kind of change is rarely the owner. It's everyone who has watched that owner and the way they run operations for decades and already decided who they are. Every superintendent, every longtime PM, every family member around the business is carrying a version of that owner they built a long time ago, and real change means asking every one of them to update a belief they've held for years, not just roll out a new process or hire a new manager. That's a social shift before it's ever an operational one, and it requires a very specific sequence most owners never attempt because nobody ever showed them where to start.

The Closing

The companies that actually break a generational pattern are rarely the ones with the most revenue or the deepest bench. They're the ones willing to be doubted for a while by the people who know them best, because they understand that doubt is the real cost of the shift, not a technical fix, not a new hire, and definitely not another year of good intentions. That sequence I mentioned, the one that turns identity and structure into something a whole team can actually operate inside of, is the exact work I spend my days building alongside owners who are ready to be that generation.

If any part of this sounds familiar, hit reply and tell me how long this pattern has actually been running in your company. I'll also give you a free 30-minute diagnostic call to talk through where it started.
